Saratoga Human Resources Solutions began working with this non-union hospital health system in 2012. Located in Upstate New York, the health network employs 1,200 employees across multiple facilities.
Challenges
The health system had not reviewed its salary structure in more than 10 years. Job offers were not competitive, there was no internal compensation equity, and staff did not understand the pay system. The organization was experiencing significant levels of turnover and overall employee dissatisfaction.
Solutions
Saratoga Human Resources Solutions designed a market-based, point factor/grades and ranges compensation system for over 220 jobs in the organization. We developed 12 scoring factors and weighting to specifically reflect the organization’s culture, services, position responsibilities, knowledge and skills. We then met with managers and leadership to score each of the 220 jobs, compare the scores to market data, performed regression analysis to ensure that our structure was accurate and non-discriminatory, and then developed policy around implementation and ongoing administration. We also developed the communication process and personalized employee statements for each staff member.
Results
The new pay structure was well received by staff, and contributed to significant overall improvements in organizational culture and employee satisfaction. The acceptance rate for external job offers increased to 75%.
