Challenges
Based on feedback from staff and her own observations and metrics, the Executive Director determined that the lack of a pay structure was creating internal equity issues in the organization. Additionally, the Executive Director wanted a performance management system that supported a merit pay structure going forward.
Solutions
Saratoga Human Resources Solutions designed a market-based, point factor/grades and ranges compensation system for all jobs in the organization. We developed the scoring factors and weighting to specifically reflect the organization’s culture, services, position responsibilities, knowledge and skills. We then scored each of the jobs, compared the scores to market data, performed regression analysis to ensure that our structure was accurate and non-discriminatory, and then developed policy around implementation and ongoing administration. We also developed the communication process and employee statements for each staff member.
We refined job descriptions, then developed a competency-based performance management system, where each job was evaluated on performance metrics specific to that role, and ensured that these performance measures were tied directly to the job descriptions. Saratoga HR then developed a step-by-step manual for managers to assist in implementation of the program.
Results
Management now has consistent and robust tools to ensure internal pay equity, and clear communications and systems regarding performance expectations, performance management and employee development.
